In the vast realm of personal development and achievement, if there's one universally accepted axiom, it's the idea that setting goals is the bedrock of success. Yet, when Emmanuel Acho – an ex-NFL player turned author and TV sports analyst – took the TED stage with a message that diametrically opposed this long-held belief, it was bound to raise some eyebrows, mine included.


His talk, titled "Why you should stop setting goals (yes, really)", wasn't just a casual suggestion; it was a deep dive into his personal journey – a journey that saw dreams crumble, self-worth shaken, and a career trajectory altered due to a single-minded pursuit of a goal.


But as I delved deeper into his discourse, a question emerged: Is it truly goal-setting that's the culprit, or is it more about the nature of the goals we set? Join me as we navigate through Emmanuel's perspective and explore the intricate art of crafting goals that not only propel us forward but also uplift our spirits.


Emmanuel's Stance on Goals

From a very young age, Emmanuel was driven. A letter doubting his potential to be drafted into the NFL in the initial rounds only added fuel to his fiery ambition. It was a challenge, a test of his mettle, and he was more than willing to rise to the occasion. He pushed himself harder than ever, striving to turn doubters into believers. Yet, as the universe would have it, during the crucial 40-yard dash in the NFL combine, an unfortunate injury hampered his dreams. The reality that dawned on him was stark: not only had he not made it into the first three rounds, but he had also put his entire career in jeopardy.


The weight of unfulfilled goals and the searing pain of unrealized dreams led him to a profound revelation. To him, setting goals had become synonymous with setting up for failure. "The only way in life to fail is to set a goal," he announced, emphasizing how goals can sometimes confine us, limiting our potential and binding us to a rigid path with no room for deviation or exploration. He lamented that one can't truly understand and grasp the vastness of possibilities when chained by the strict boundaries of goal setting. In Emmanuel's words, "The laws of goal setting completely undermine the freedom of possibility."


And perhaps the most striking statement that came from him was the idea that achieving a goal could actually be a penalty. To him, once a goal was achieved, it not only defined a person's potential but also limited it. This perspective arises from a place of pain, from the trauma of dreams deferred and aspirations crushed. It was not merely a viewpoint; it was an emotion, a lived experience.


Beyond Outcome Goals: The Importance of Behaviour Goals

At the risk of dismantling Emmanuel's theory, understanding the nuances between different types of goals is critical. While Emmanuel's experience with goals highlights the potential pitfalls of relying heavily on outcome goals, there's a broader perspective that beckons attention: the transformative power of behaviour goals.

External Motivation

An outcome goal, as its name suggests, is centered around a specific outcome, often measured by external metrics. Wanting to be drafted into the NFL in the first three rounds, for instance, is a classic example of an outcome goal. The allure of such goals lies in their tangibility – they offer a clear, quantifiable target. However, they also come with an inherent drawback. Since they're influenced by factors beyond our control, the journey towards them can often lead to feelings of inadequacy, disappointment, or even 'failure'. When our identity and self-worth become entwined with the realization of such goals, any setback can have a devastating impact on our self-image.


Enter behaviour goals, the heroes in this narrative. As a health and wellness coach, I've always believed that while it's crucial to acknowledge outcome goals, it's equally important, if not more, to transition to behaviour goals. These are the kind of goals that are intrinsically driven and focus on actions we can control. Instead of aspiring for an external validation, behaviour goals turn the lens inwards, allowing individuals to value progress over the end result.


For instance, instead of setting a goal to "lose 10 pounds in a month" (an outcome goal), one might aim to "support my health by eating better" (a behaviour goal). Such a goal empowers individuals, granting them autonomy over their actions and instilling a sense of achievement with every small step. It shifts the paradigm from "Did I lose the weight?" to "Am I getting better at making healthy choices?". This shift is monumental. It promotes self-efficacy, builds resilience, and fosters a growth mindset.


In essence, while outcome goals set the destination, behaviour goals illuminate the path. They encourage consistency, celebrate progress, and most importantly, they reinforce the belief that our value isn't defined by an external metric but by our commitment to growth and self-improvement.


The Role of Goals in Personal Progress

While Emmanuel believes that achieving your goals can lead to a sort of self-imposed penalty, I'd like to offer a counter-narrative: the right kind of goals, when framed correctly, can be powerful tools for positive change and growth. There's no punishment in play—only progress and pride.


Peeling back the layers of Emmanuel's statements, it's hard not to hear the undertones of negativity, perhaps resulting from a history of harmful self-talk and behavioural patterns. It's plausible that years of intense competition as an athlete, with a focus predominantly on outcome (if you aren't winning, you're losing), may have instilled these beliefs. But since we now know that not all goals are the same, this narrative needs a little updating.

Intrinsic Motivation

Successful goal setting does not trap you in a fixed mindset where you're tethered to the outcome. Instead, it cultivates a growth mindset, where you're less about the end result and more about the journey towards it. The essence of Emmanuel's talk, I believe, circles around this sentiment. He wasn't truly dismissing the value of goals, but rather the dangers of exclusively tying one's self-worth to goals fueled by external motivations and validations.


"But what kind of goals actually work?", you may wonder. Well, as we touched upon earlier, behaviour goals are an excellent start. Yet, we need to venture a bit deeper. Merely setting a behavior goal isn't enough. For it to truly take root and lead to sustainable change, there has to be a strategy in place—a roadmap that dissects the goal into bite-sized, achievable chunks. Because, at its core, change is a skill. One that you hone over time, with consistent and deliberate practice.


With that, I want to introduce you the GSPA Framework, a methodology I swear by and which is championed by Precision Nutrition:

  • Goals: This is your big picture. What do you ultimately hope to achieve? And what broad actions will move you closer to the outcome you want?

  • Skills: Consider these as the tools in your toolkit. What abilities/competencies/capacities do you need to acquire to achieve your goals? Maybe it's choosing healthier food..

  • Practices: These are the drills, the routines. They help you sharpen the skills you've identified. If one of your skills is choosing healthier foods, a practice could be selecting vegetables from the rainbow.

  • Actions: The day-to-day tasks. These are the tangible steps you take to engage in your practices. It could be trying one new (and differently coloured) vegetable every day.

The beauty of the GSPA Framework is that it ensures you don’t stop at just defining a goal. Instead, it prompts you to delve deep, understand the requisites for the goal, and take actionable steps, ensuring you're in the driver's seat of your transformation journey. Goals, when approached this way, are not an endpoint but a beginning—a catalyst to a more mindful, enriched life.
